Teacher educators' professional learning in communities: The in-house model

תקציר

בשנים האחרונות ספרות המחקר עוסקת יותר ויותר בהתפתחותם המקצועית של מורי מורים, בשל תפקידם המרכזי בהכשרת מורי העתיד, ובהתאם לכך בקידום החינוך. תוכניות מוּבְנות ללמידה מקצועית של מורי מורים שכיחוֹת יותר ויותר ומתקיימות בשני דגמים (מודלים( עיקריים: (א) מודל בין-מוסדי – מורי מורים מכמה מוסדות נפגשים במָקום מרכזי לצורך למידה וקידום מקצועי; (ב) מודל תוך-מוסדי – בתוך המוסד מוקמות קהילות למידה, ובאלו מתקיימת למידה מקצועית של חברי סגל המשתייכים למוסד זה. מאמר זה מתבסס על מחקר שבחן את יחסי הגומלין בין קהילת למידה תוך-מוסדית של מורי מורים לבין ההקשר המוסדי של למידה זו. הנתונים נאספו בשבע קהילות למידה תוך-מוסדיות אשר פעלו במכללה להכשרת מורים. איסוף הנתונים נעשה בכמה דרכים: עריכת ראיונות עומק חצי מוּבְנים, הקלטת המפגשים בקהילות הלמידה, כתיבה רפלקטיבית של מורי מורים, תיעוד ההוראה. ניתוח הנתונים התבסס על הגישה של "תיאוריה מעוגנת בשדה". בין ממצאי המחקר המרכזיים ניתן לציין שהלמידה בהקשר תוך-מוסדי הפחיתה את חוסר הביטחון של מורי המורים ואת חששם ליישם דרכי הוראה חדשניות; שלמידה מקצועית בקהילות תוך-מוסדיות הביאה לעלייה ברמת שביעות הרצון של מורי המורים; ושמורי מורים נוספים הצטרפו אל הקהילות, והודות לכך גברה השפעתן. המסקנה העיקרית העולה מממצאי המחקר היא שלמידה מקצועית אינה מסתכמת רק בהצטברות אקראית של ידע אישי; מומחיות של יחידים בהקשר התוך-מוסדי משמעה יכולת אישית לשפר את איכות הקולקטיב. מוסדות הכשרה להוראה יכולים להתבסס על הידע המשותף של חברי הסגל בהם כדי לבסס תהליכים של שיפור מתמיד.

Abstract

In recent years researchers have shown increasing interest in the professional development of teacher educators. There are two models of structured programs for the professional development of teacher educators, which are becoming increasingly widespread: the cross-institutional model and the in-house model. This article is based on research that examined how the relationship between a learning community within a teacher education institution and the institutional context affected professional learning. Data were collected from seven successive in-house learning communities in a teacher education college. Data collection methods included semi-structured in-depth interviews, audio recordings of learning community meetings, reflective writing of teacher educators who participated in the learning communities, and documentation of classroom lessons using video recordings and artifacts. Data analysis was based on grounded theory. Findings show that learning in the in-house context bolstered the teacher educators' self-confidence and reduced their hesitancy to implement innovative teaching practices. They also indicate that professional learning in the in-house community raised the teacher educators' level of satisfaction, strengthened their feelings of belonging to the college, and increased commitment to advancement and change in their teaching practice. The activities of the learning communities in the college generated enthusiasm and led to participation of additional faculty over time, thus enhancing the influence of these communities within the college. They also supported the growth of the college as a learning institution. The teacher educators developed a sense of collective responsibility towards student learning, and acknowledged that student learning improved as a result of cooperation between faculty and their unified and consistent message to the students. The in-house model allows teacher education institutions to ground the collective power of their faculty's common vision and knowledge to promote ongoing institutional improvement.
