תקציר

לאחרונה חלה עלייה במספר המורות החרדיות המלמדות בבתי ספר ממלכתיים-דתיים )ממ"ד(. השילוב בין עבודה תוך-מגזרית של נשים חרדיות להכוונתן לעסוק בהוראה יצר רוויה תעסוקתית. אחד הפתרונות לכך הוא הוראה של נשים חרדיות בממ״ד. בבתי ספר אלה המסגרת הערכית קרובה לזו הנהוגה בבתי ספר חרדיים, אולם נוצרים קונפליקטים ערכיים ופרקטיים הנובעים מהשונות התרבותית, דבר שעשוי להשפיע על רווחת המורות. רווחת המורה היא מוקד חשוב במחקר ובפרקטיקה, שכן היא מסייעת לשמור על מערך ההוראה, איכותו והישגי התלמידים. מורים שאינם חשים מועצמים ואינם שבעי רצון ממקום עבודתם, יחושו שחיקה גבוהה ויגרמו לתת-הישגיות של תלמידיהם. המחקר נערך במתודה משולבת. מטרת המחקר הכמותי הייתה להשוות בין שביעות הרצון ממקום העבודה, ההעצמה והשחיקה של מורות חרדיות המלמדות בממ״ד, לבין מאפייניהן של אלו המלמדות במסגרות חרדיות. 163 מורות חרדיות המלמדות בבתי ספר חרדיים ו 51- מורות המלמדות בממ״ד מילאו שאלונים שבחנו את תחושת השחיקה, את תחושת ההעצמה ואת שביעות הרצון שלהן ממקום העבודה. במבחני t נמצא כי בקרב מורות חרדיות שלימדו בממ״ד, שביעות הרצון ותחושת ההעצמה היו נמוכות יותר ותחושת השחיקה הייתה גבוהה יותר מאשר בקרב אלה שלימדו בבתי ספר חרדיים. במחקר האיכותני שבחן את חוויית ההוראה בממ״ד, השתתפו שמונה מורות חרדיות שלימדו בבתי ספר אלה. המשתתפות הצביעו על השכר הראוי ועל הריחוק הקהילתי כעל גורמים חיוביים בעבודה בחינוך הממלכתי-דתי, לעומת גורם בעייתי שהתבטא בפער אידאולוגי, הלכתי וחברתי. המחקר מעורר למודעות ולבחינה מעמיקה של הבדלים אלה וכן לצורך לבחון את השפעות תחושת הרווחה הנמוכה של מורות חרדיות המלמדות בבתי ספר ממלכתיים- דתיים, על הקהילה החרדית עצמה כמו גם על בתי הספר בחינוך הממלכתי-דתי.

Abstract

The number of ultra-Orthodox women teachers in state-religious schools is on the rise, as the effort to produce inner-community work for women, especially in education, has created an overload of teachers in their own sector. To utilize their professional skills, some turned to teaching in state-religious schools, which adhere to Jewish religious value and standards, but their cultural ideals, which differ from those of the ultra-Orthodox, can create tension for the ultra-Orthodox teacher. The wellbeing of teachers is crucial to school's success and students' academic performance. Teachers burnout is usually accompanied by low job satisfaction and low levels of teacher's empowerment. Teachers' wellbeing is affected by cultural compatibility to the school culture. Thus, the purpose of the study was to compare the wellbeing (job satisfaction, empowerment, and burnout) of ultra-Orthodox teachers teaching in ultra-Orthodox schools to that of their counterparts who teach in state-religious schools. In this mixed-methods study, the research population for the quantitative phase included 214 female teachers, 163 teaching in ultra-Orthodox schools and 51 teaching in state-religious schools. The teachers completed questionnaires regarding job satisfaction, empowerment, burnout, and demographical details. Findings revealed that ultra-Orthodox teachers teaching in state-religious schools experience more burnout, less job satisfaction, and less empowerment. The qualitative research consisted of in-depth, semi-structure interviews with eight ultra-Orthodox teachers who teach in state-religious school. The findings revealed motivating factors such as salary and distance from the ultra-Orthodox community, and conflicting factors such as an ideological, religious, and social gaps. The results call for a deep and thorough look into the cultural gap between ultra-Orthodox teachers and their school environment, and for practical measures on the behalf of state-religious school principals to narrow this cultural gap.
